Collectivism-oriented Human Resource Management and Employees' Positive and Negative Reciprocity: The Differently Mediating Role of Organizational and Relational Identifications |

Abstract Positive reciprocity and negative reciprocity are two important opposite components of the reciprocity. From the perspective of collectivism-oriented human resource management, this study compares the influence on the two types of reciprocity and studies the mediating roles of organizational and relational identifications in the relationships. The results show that collectivism-oriented human resource management can improve the positive reciprocity and reduce the negative reciprocity of employees, while positive reciprocity and negative reciprocity are not negatively related. In addition, although the organizational and relational identifications do play a mediating role respectively, but under the overall consideration, the organizational one shows a partial mediation between collectivism-oriented human resource management and positive reciprocity; yet a full mediation with the negative, which indicates that there are different antecedents and mechanisms of positive reciprocity and negative reciprocity with the different roles of organizational and relational identifications. This study is of great significance to the management practice of collectivism, especially the holistic thinking of reciprocity and identifications in organization.
