Double-Edged Sword Effect of Team Diversity on Team Creativity: A Meta Analytic Evidence |

Abstract Studies on exploring the relationship between team diversity and team creativity has become a key issue both in academy and practice. With the meta-analysis approach, we reviewed Chinese and English literatures to investigate the effect of team diversity (task-related and relationship-related) on team creativity and compare and examine the functions of the two intermediary mechanisms: the knowledge sharing based on information resource theory and interpersonal conflict based on social conflict theory. Results show that: (1) Relationship diversity has negative effect on team creativity through relationship conflict; (2) Task-related diversity affect team creativity via two psychological mechanisms from two perspectives, which has negative effect on relationship conflict and has positive effect on knowledge sharing; (3) Compared with relationship conflict, task-related diversity has more positive effect on team creativity though knowledge sharing.
