Abstract: According to the social exchange theory, based on the data of a three-stage time lag in 315 employees, this study explores the mechanism and boundary condition of the perceived high-involvement human resource practices on employees' craftsmanship. The results show that the high-involvement human resource practices positively affected employees' craftsmanship, and affective commitment played a mediating role in the above relationship. Future time perspective moderated the relationship between high-involvement human resource practices and affective commitment and moderated the indirect effect of affective commitment. These results enrich the antecedent research of employee craftsmanship, expand the cultivation mechanism of employee craftsmanship, and provide useful guidance for enterprises to stimulate and cultivate employee craftsmanship.
