Abstract Team innovation behavior is of great importance for enterprises to gain competitive advantage. Previous studies have relatively neglected the motivation mechanism of spiritual factors to the team innovation behavior. Based on the innovation component theory and the creativity system theory, this study focuses on the dynamic mechanism of spiritual factors to the team innovation behavior and the moderating effect of the team external social capital. The statistical analysis of 329 members of 106 R&D teams shows that: team spiritual leadership has a positive influence on the team innovation behavior; team reflexivity has partial mediation effect between the team spiritual leadership and the team innovation behavior; team external social capital positively moderates the relationship of team spiritual leadership and team innovation behavior, which strengthens the impact of team spiritual leadership on the team innovation behavior; team external social capital also moderates the mediating effect of team reflexivity between the team spiritual leadership and the team innovation behavior, the mediating effect of team reflexivity becomes stronger as the team external social capital increases. The conclusions expand the research on the influence of spiritual leadership on the team level in the context of Chinese organization, and also expand the empirical research on the spiritual dynamic factors and dynamic mechanism of team innovation behavior.
