The Influence of Authentic Leadership and Leader-member Fitness on Thriving at Work: From Social Embedded Perspective |

Abstract Thriving at work is a symbol of individual growth and progress and has become an increasingly important topic in the field of organizational management. From social embedded perspective, this paper discusses the influence of authentic leadership and leader-member fitness on thriving at work, investigates how authentic leadership and leader-member fitness indirectly affect employees’ innovation behavior through the transmission mechanism of thriving at work, and analyzes the moderating effect of the differential climate. The empirical analysis of 200 valid questionnaires shows that both authentic leadership and leader-member fitness have significant positive effects on thriving at work. Thriving at work significantly positively affects employee innovation behavior. Thriving at work plays a fully mediating role between authentic leadership and employee innovation behavior as well as between leader-member fitness and employee innovation behavior. The differential climate negatively moderates the influence of leader-member fitness on thriving at work, and negatively moderates the mediating effect of thriving at work between leader-member fitness and employee innovation behavior. The research conclusions not only expand the research on thriving at work in Chinese context, but also provide theoretical guidance for the organization managers on how to promote the thriving at work of employees.
